The Equity Theory Paper The process theories emphasize on the role of an individuals cognitive processes in determining his or her mode of motivation. One major process theory is The Equity Theory (see Appendix 4), which is based on the simple premise that people want to be treated fairly. According to the theory, people are motivated to reduce feeling of inequity when they occur, just as they are motivated to reduce dissonance. Under these conditions, strong feelings of inequity may arise and add to the discomfort the woman experiences in this situation. As a result, her motivation and commitment to the company may both be reduced. This theory of employee motivation has been promulgated by Vrooms. He suggested that the individuals motivation force in a job could be calculated if the expectancy and valence values are known. He argued that what was crucial to motivation at work was the perception of a link between effort and reward. In workplace, a manager would need to figure out what rewards each employee wants and how valuable those rewards are to each individual, measure the various expectancies, and finally adjust the relationships to create motivation. In other words, the manager will have to attach measurable values to each work that value, they have to work and compete to gain it. In the actual world, money is the critical incentive to work motivation and it is important to employees because it is a medium of exchange. Money will motivate to the extent that it is seen as being able to satisfy an individuals personal goals and is perceived as being dependent upon performance criteria. As equity theory suggests, money has symbolic value in addition to its exchange value, and expectancy theories attest to the value of money as a motivator. In an organization competition occurs when the goals of interacting groups are incompatible and the interactions are important to the attainment of each groups goals (Moorhead, 1992). In the movement of various motivations of individuals, competition is an inevasible fact to people everywhere. In the past, management reward systems have attempted to satisfy an individuals lower level needs for safety and physiological security. As society progresses, nowadays, management reward systems are endeavoring to satisfy also the individuals higher level needs for esteem and self-actualization. Similarly, as people progress on their work, they are constantly faced with different needs, wants, dissatisfaction, and dissonance at different stages, and in order to satisfy their needs and wants, or to overcome their dissatisfaction and dissonance, they will have to compete constantly either with one another or with themselves. Suppose that you ask a large number of individuals what is the most important motivating factor in their work, certainly, you would receive a wide range of replies. Some individuals will consider monetary pay and various economic benefits, while other may focus on the pleasantness of the work itself, and still other will opt for opportunities for advancement or good relations with their coworkers. So much can be said about motivation factors that it is often hard to put a finger directly on it. In other words, they are motivated at various stages by various factors. But at the end of the day, it is competition that matter.

There were a number of different people that were at the meeting. Some of the people there looked intimidating. One man, in particular, really struck me. Just looking at him sent chills down my spine. He looked like one of those weirdoes that you see on TV waiting to abduct or hurt someone. Anyone who looked at him, even from a distance, could tell that he was not right. Without being too noticeable, I moved my seat. I played it off real well, as I told the group leader that I needed to sit closer to the front of the room in order to see better. She was more than accommodating, and I was elated, as I did not want to cause too much of a disruption to the meeting, nor did I want to offend the scary looking man to the point of having him retaliate on me at a later time. That was something I wanted to avoid. Aside from the scary looking man, there were others who looked rough and dirty. These ones looked as if hygiene was the furthest thing from their mind. I'm guessing that their addiction was so great that it took priority over bathing. I was so glad not to be sitting near any of them, as they did give off an unpleasant odor. I could smell a hint of the stench where I currently sat: but, I knew I'd not be able to bare it if I were sitting in close proximity of these individuals. One man looked like he had been sleeping in the garbage can or the ditch. His hair was so greasy and dirty that it was literally matted to his head. His close also had a lot to be desired, as they were stained and dirty that it was hard to tell what they looked like originally. I was guessing that, by the looks of this man, he was probably homeless. I felt so sorry for this man, as his addiction enslaved him to the point of being past decency. In my heart, I hoped that he would benefit from this program, so he will be able to be clean and presentable, have a roof over his head that wood provide him comfort and shelter from the harsh elements, and live a normal life. It is so horribly sad how an addiction can rob a person to the point of destruction. Other than the people there that made me feel uneasy, the environment was warm and friendly. This was partly due to the way that the leader of the group directed the meeting. The group was led by a woman who had overcome her own addiction. It was a struggle for her, but she wanted us to know that, through her testimony, it was definitely possible to do. She was a pleasant woman. She had a wonderful demeanor about her. Her personality was warm, and she was approachable. She carried herself in a confident fashion, and her confidence was contagious. She was so encouraging to everyone. She opened the meeting by first sharing all of her experiences. She talked bout her trials, and then she told us what she did to triumph. It was important to her that everyone knew that alcohol addiction did not have to rule one's life. After she finished speaking to the group, she then asked for everyone to share their experiences. One man talked about how his addiction first began when he was fourteen years of age. Because his father owned a liquor store, he had easy access to alcohol of all types. His alcohol addiction led to even greater addictions, as he then began to use hard drugs. To make for an interesting experience for himself, he combined the drugs and alcohol. Ethical Issues in Emotional Intelligence Research Emotional intelligence Abstract This paper tries to explore major aspects of emotional intelligence (EI), based on the book the emotionally intelligent workplace by Cherniss and Goleman. In this paper various aspects of EI are examined including various methods emotional intelligence can be applied in solving misunderstandings between two colleagues working in a company together with addressing the discomforts caused by the misunderstanding among them. Various implications that come with the inability to apply emotional intelligence techniques well are also addressed. In trying to understand and restore emotional intelligence various ethical issues are usually raised especially where a misunderstanding exists between two co-workers. This paper tries to analyze some of those ethical issues that might arise. Keyword: emotional intelligence. In the case study an employee Paula who is a recent college graduate is being harassed by a Richard, who is her fellow collogue. However much she tries to ignore the advancements they eventually begin disrupting her from her duties both at work and at home. Later Steve who is her boss realizes that and upon engaging with her she explains everything to him. So it is now upon Steve to dictate relevant way forward to create an emotional intelligent workplace for both Paula and Richard. Alternative solutions to address the dilemma In cases where there are no clear company’s policy against harassment in the workplace it would be advisable that the company’s leaders consider coming up with a policy advocating against harassment. With this measure in place then they should make it known to all employees about the anti-harassment policy and the consequences that come with going against the policy. The employer should also make known to all employees on how to react in the event a harassment case occurs. This includes giving employees guidelines on who to report the grievances to. In cases where harassment cases do not cease then the company’s management may call the two involved parties and encourage them to negotiate among themselves. This gives the accused a better chance to explain themselves incase their actions were misjudged by the complainant. In case the accused and the complainant agree and reconcile then the whole matter is considered solved and their duties resume as normal. The reconciliations may be in presence of a member of the company’s management or between the involved parties only. If this does not fix the problem then formal or informal measures can be taken on the employee going against the policy. Informal measures include where both the complainant and the accused in this case Paula being the complainant and Richard being the accused are called together and the accusations against the accused are presented to him/her. This could be in the presence of a senior in the company or a panel formed to investigate the matter. During the informal meeting the accused is given the chance to defend himself/herself. In the event that the accused is found guilty the complainant or the seniors may choose to warn against further harassment or choose to punish the accused according to the company’s policy. Formal measures include where the complainant presents a written complaint to the relevant authorities in the company. The authorities then conduct a formal investigation into the allegations and come up with a conclusion. After the results of the investigation are analyzed necessary measures are taken on the accused if guilty including getting fired from the job or forwarding them to the federal authorities. In the event that the accused is innocent then the complainant is cautioned against false accusations and or necessary action is taken against them. Potential ethical concerns raised In situations where harassment cases are reported various ethical concerns are inevitable. These concerns may be made known to others or the parties involved may choose to keep it to their selves. The concerns constitute what specific parties describe to as the harassment and may be physical, verbal or non-verbal. Physical concerns include where the accused physically acts inappropriately on the complainant for example instances where the accused touches the complainant in a sexual way or assaults the complainant physically. At times physical assault may lead to the complainant getting injured or result to fights. Verbal concerns arise where the accused says various things considered by the complainant to be inappropriate for example suggestive comments about someone’s body parts especially the private parts. Verbal concerns may also arise from instances that the accused verbally insults or says nasty things about the complainant. Non-verbal concerns include the way the accused looks at the complainant, or the way they generally behave around them. These concerns may be genuine or arise from misinterpreted actions from the accused since some people do behave in a way they assume is appropriate although to others the actions are of irritating nature. Potential emotional intelligence Ramifications to an organization In some cases the authorities of certain organizations fail to take steps that ensure emotional intelligence in the work place. The failure to ensure emotional intelligence of all workers has numerous ramifications to the company’s production, output and general working environment. Sexual harassment for example causes great discomfort to the workers. With the workers not comfortable it is likely that the production will not be at the very best since their concentration is not clearly on the job but rather on the insecurities they face. Time too is wasted on cases between co-workers. The time wasted is hardly recoverable thus it contributes highly to failure of production in the organization. When the company’s management does not exercise control on the employees’ emotional behavior then it is hard for them to control how the employees execute their designated duties. An organization with no clear hierarchy of order execution cannot perform its desired duties to the fullest since all the employees think as if they are on the same hierarchy level with their seniors since they do not display their supreme mandates in handling employees’ disputes. Some employees decide to sue an organization in instances where harm has come to them at the work places. This law suits use up the organization’s money is in fines and legal fees. Even if the organization wins the case against the complainant the organization’s name is tarnished to a certain extent. With all this factors in mind it is advisable that the managers of various organizations ensure emotional intelligence in their workplaces to ensure the wellbeing of the organization and maximum output contributing to major financial gains. As a young child, Guevara became interested in reading Marx, Engels, and Freud found in his father's library. He graduated in l953. After several years, Ernesto went to Guatemala writing articles on the Inca and Myan ruins. Therefore, he was penniless for a number of years. Shortly thereafter, Guevara met one of Fidel Castro's lieutenants with whom he fled to Mexico City. In Mexico City, he also met Fidel Castro, and his brother Raul. In Fidel Castro, he saw a great Marxist leader that he was seeking. Guevara joined Castro followers at a farm where they were training for guerrilla war tactics. The tactics were those first used by Mao Tse-Tung. At this time, Ernesto Guevara first was nick named "Che", which is Italian for pal. The group invaded Cuba, where Che was commander of the revolutionary army. From then on, he was known as the most aggressive, clever and successful guerrilla officer. He also got the reputation for cold-blooded cruelty. One reason for this reputation was because of his orders to mass execute followers of the former Cuban president Batista. There after, Che Guevara was second only to Castro in the government of Cuba. As the years went on, Guevara ran the department of industry for Cuba. The government they formed was communist but very different from the then Russian government. Ernesto attacked the Russian style of Communism and said "It was tacit accomplice of imperialism." The Russians were not trading only with communists and they were not giving under developed countries aid. After April of l965, Guevara disappeared from the public eye. Castro dropped his association with Guevara because of Che's criticism. Che's plan at that time was to bring about Marxism by starting a world-wide revolution.
